アット・ワンス株式会社(代表取締役:杉本美晴)と、株式会社SHeStands(CEO:佐藤圭子)は、ジェンダー平等な社会の実現を目指し、多様性・公平性・包括性を高めるための企業内ダイバーシティ・エクイティ・インクルージョン(以下、D E I)の推進を図る、組織内の様々な層に向けたカスタマイズド研修プログラム「SHeStands At Once(シースタンズ・アット・ワンス)」を共同開発し、6月28日より、企業向けにリリースします。
企業の持続的な発展のみならず、企業で働く個人の誰もが、ジェンダーなどによる不公平な制限なく、ポテンシャルを最大限発揮できる環境作りを目的にした研修プログラムを通じて、企業と働く個人双方のウェルビーイング実現を追求します。企業内DEIの実現に、まだまだ課題の多い日本において、ジェンダー平等を目指す両社が協働することにより、より一層勢力的に日本のジェンダーギャップ*1解消に取り組む方針です。

■研修プログラム「SHeStands At Once」
表面的な課題解決を目指すD E Iの取り組みではなく、企業・個人双方の根底にあるマインドセットの変革を促し、社員のエモーショナルケアも含めた本質的なアプローチで、企業が主体的に企業内D E Iを実現できるようなサポートを行うためのカスタマイズド研修プログラムです。

D E Iアセスメントによる、企業の立ち位置を把握。社員サーベイを通じて、エモーショナルな側面から真の課題も捉え、企業のニーズに合わせ、経営者・人事・管理職・一般社員などの様々な層に向けた豊富なコンテンツにより、真の課題解決に向けてカスタマイズしたD E I推進プログラムを提供。“HAPPY + PRODUCTIVE + CREATIVE” な組織へとアップデートし、企業で働く誰もがウェルビーングを実感できるよう、伴走いたします。またその他、厚生労働大臣認定「えるぼし認定」「くるみん認定」や、その他関連表彰などの獲得に向けた取り組みも採用しています。

<背景>
世界経済フォーラムが今年3月に発表した「ジェンダーギャップ指数2021」*1では、日本は156 カ国中120位でありG7で最下位。特に「経済」「政治」分野でのスコアの低さが目立つ中、「経済」における男女格差は様々な側面で見られます。共働き世帯が片働き世帯と比較し圧倒的に多い中、女性管理職比率は12%(世界平均27.1%)*3、男女間賃金格差(男性=100)は女性74%*4(米国81%*5)、女性の非正規雇用の割合は55%(男性21.9%)*6、男性の育児休暇取得率は6%*7(スウェーデン・ノルウェイ70%以上*8)など、世界でも遅れをとっています。こうした背景には、長時間労働を前提とした働き方と、アンコンシャスバイアスに関連した経営陣や社員を含めた個々のマインドセットが根底にあることが考えられます。E S G投資*9など、世界の流れを鑑みても、日本の企業におけるD E I推進の取り組みやマインドセットのアップデートは急務であることがわかります。また国連が今年3月に発表した「World Happiness Report 2021」*10での世界幸福度ランキングで日本は149か国中、56位でありG7最下位でした。レポートの調査6項目のうち「自由度」と「寛容さ」が他国に比べて低く、企業のウェルビーングへの取り組みも座視できない状況です。

■よくある企業の課題
-「女性活躍推進に取り組んでいるが、表面的な取り組みで効果を感じない」
-「社内全体のダイバーシティの理解が浅く、ダイバーシティ推進の意義が管理職や社員になかなか浸透しない」
-「ダイバーシティー推進に取り組んでいるが、その意義がなかなか現場に根付かず変化が見られない」
こういった企業側の悩みをよく耳にしますが、D E I推進の短期的、表面的取り組みは時として主流から取り残された弱い立場のグループを浮き彫りにし傷つけ終わるだけの、本質改善に至らないケースがあるともここ数年で指摘されてきました。そういった中で、個々の人間性そのものを理解し尊重しあう環境を、帰属意識(Belonging)や公正(Justice)をベースに作りあげるB D J(Belongingビロンギング・Dignityディグニティ・Justiceジャスティス)*11といった観点も挙がり始めている状況です。これは各個人が歓迎され、尊重され、物理的、感情的、心理的安心感を得られているかといった、弱い立場のグループの経験や声を中心とする考え方であり、内面にフォーカスしたもの。本研修プログラム「SHeStands At Once」はこういった個々のエモーショナルな側面も重視し、企業のニーズに合わせてプログラムをカスタマイズしてまいります。

ATONCE Co., Ltd. and SHeStands, Inc. has joined hands in developing the DEI (Diversity, Equity and Inclusion) program, “SHe Stands At Once” to enhance DEI at workplaces to achieve the well-being for both corporations and individuals. In addition to the sustainable development of corporations, the program was developed to create an environment where any individuals working in the company can unleash their fullest potential regardless of gender. By collaborating, At Once and SHeStands aim to work even harder to progress gender equality in the corporate sector in Japan.

According to the “Gender Gap Index 2021” released by the World Economic Forum in March this year, Japan is ranked 120th out of 156 countries and the lowest in the G7. In particular, Japan performed poorly in the “Economy” and “Politics” field, and the gender gap in the “Economy” field can be seen in various aspects of society. Japan is lagging behind the world in gender equality as can be seen from the following statistics. While the number of double-income households are overwhelmingly higher than that of single-income households, the ratio of women in management is 12% (world average 27.1%), the wage gap between men and women (men =100) is 74% for women, the ratio of non-regular employment of women is 55% (men 21.9%), and the rate of taking childcare leave for men is 6% (Sweden/Norway 70% or higher). The underlying causes for these issues are the work style that assumes long working hours and the unconscious biases that those in management and each individual employee has. Even considering global trends such as ESG investment, we can see that there is an urgent need for Japanese corporations to work on DEI and update their mindsets. In addition, Japan ranked 56th out of 149 countries, which is the lowest in the G7, in the “World Happiness ranking Report 2021” released by the United Nations in March of this year. Within the 6 factors of the report, Japan performed lower in the “freedom” and “generosity” compared to other countries, so, there is a dire need for efforts for corporate well-being.

■ The DEI Program, “SHe Stands At Once”
“SHeStands At Once” is not a DEI program aimed for achieving immediate goals, but will attempt to change the mindset that causes underlying issues, while providing emotional support for employees. Analyzing corporate position and issues with a DEI assessment. Providing a custom DEI promotion program based on the company’s needs through questionnaires that can understand real issues by listening to how employees feel. We will work together to upgrade the company to become a HAPPY+PRODUCTIVE+CREATIVE organization where anyone working in the company can experience well-being. In addition, we are also adopting efforts to obtain Minister of Health, Labour and Welfare certified, “Eruboshi certification” and the “Kurumin certification” and other awards. Through this program, we hope to promote DEI for domestic companies and close the gender gap within corporations.

■ General challenges working to achieve Diversity and Inclusion.
It has been pointed out that sometimes short term and superficial efforts for DEI does not lead to solving issues, but only highlights and hurts those in marginalized groups. Therefore, there is a perspective known as BDJ (Belonging, Dignity, Justice) which was created based on a sense of Belonging and Justice, that aims to create an environment that understands and respects each individual as human. This is an idea that focuses on the internal by centering the experiences and voices of marginalized groups, such as whether each individual feels welcomed, respected, and has a sense of physical, emotional and psychological reassurance. This training program “SHesStands At Once” focuses on these individual emotional aspects and will customize the program according to company needs.
